In the hotel industry, we usually talk about hospitality with guests in mind. But there is a kind of hospitality that tends to fly under the radar and can be decisive for commercial success: internal hospitality, the kind we extend to our own team.

How does that connect to direct sales? Far more than it might seem.

1. Bookings Start with the Workplace Culture

A motivated and aligned team does not just work better, it sells better. In properties where the guest-facing team feels part of a purpose, messages turn into experiences and conversations turn into bookings. That does not happen through occasional training sessions or style manuals, though: it is built through leadership and internal culture.

2. A talent crisis? No. A leadership crisis

One of the most powerful ideas from the session was this: there is no shortage of talent, there is a shortage of leaders who know how to attract, motivate and develop people. And this is critical for any property that wants to grow its direct sales: human talent is the engine behind that conversational conversion.

3. How do you build "a place where people want to work"?

  • A clear purpose: Why does your property exist? What impact does it want to have?
  • Defined values: Not written for the website, but lived out day to day.
  • Onboarding with soul: Explaining procedures is not enough. You have to support, mentor and build trust from minute one.

4. Three legs that hold up talent

If your team:

  • Has a good leader.
  • Works in a healthy environment.
  • Finds professional challenges...

...then it stays, grows and performs. If one of those legs gives way, no marketing campaign is likely to make up for it.

5. Small gestures, big impact

You do not need big resources to lead with impact:

  • Walk the floor daily with a human eye, not only a technical one.
  • Have open conversations, without an office or a hierarchy in the way.
  • Listen more than you speak.

6. Leading is not controlling, it is inspiring

A real leader in hospitality does not give orders, they give direction and meaning. They do not control; they create a context where mistakes are not hidden but turned into learning. Where recognition is routine, not exceptional.

7. What does any of this have to do with selling more?

Everything. If every person on the team feels looked after, connected and empowered, that comes through in every message, every WhatsApp reply, every call. And that is exactly where a booking is won or lost.

If you want your guests to feel good, start with your team. Because they are the ones carrying the conversation, representing your brand and turning messages into real revenue.
